ABSTRACT
This study examines the impacts ofsuccession
planning on the performance and sustainability of the manufacturing firms: A
study ofsome selected multinational companies in Nigeria. The selected
manufacturing companies are Seven-up and Coca-Cola Bottling Company Pic.,
Nigeria. Beyond the broad objective, the study sought specifically to; identify
the tools/methodologies that the organizations employ in their succession
planning programmes, find out the impact ofsuccession planning on the
organizational performance and sustainability, find out factors affecting
succession planning programmes in the organizations, and identify how the
organizations measure/evaluate their succession planning programmes. The
researcher employed survey research design and primary and secondary data were
used. Based on the population of 683 staffof both organizations, a normal
confidence level of 95% and error tolerance of 5% were used to deduce the
sample size of 252 using Taro Yamen formula, while 221 questionnaires were returned
from the two organizations which form the basis for the data analysis.
Descriptive statistics and Multiple Regression analysis were used to analyse
the objectives while Multiple Regression analysis, Pearson Product Moment
Correlation analysis and Chi-square x2 were used test the null hypotheses
posited with the help of SPSS version 20. The major findings revealed
succession planning policy, agency succession planning assessment, competency
gap analysis template, sample succession policy and candidate training and
development plan, annual succession plan checklist and sample emergency
succession plan were the tools/methodology that the organization employ in
their succession planning programmes. With regards to the impacts that
succession .planning have-on the performance and sustainability of the two
organizations, the study showed that: identifying key position, building job
profile for each position competency gap analysis, development opportunities
and maintaining skills Inventory, which are succession planning variables are
significant and positively related to the performance sustainability of the
organizations at 1% level of significant, while the individual development
opportunities is positively related to the performance and the sustainability
of the organization at 5% level of significance. The result further revealed
that lack of training and inability of clarifying career path were the major
factors affecting the succession planning of the organizations. The researcher
concluded that corporate succession planning is essential for any organizations
to achieve consistent performance, and is imperative to achieving
organisational sustainability and competitive advantage within the industry.
Thus recommends that the two organizations should employ all the necessary
resources required to maintain and sustain their succession planning programme
so as to ensure further advancement, and the need to unlock the potentials
oftheir employees through adequate training and development programmes which
will enable them to sustain the positive impact of succession planning in the
organization and serve as panacea to other problems affecting the organizations
succession planning programmes was also emphasized.
